  1. Welcome to my G. E.
  2. employee attrition proposal
  3. for data 6 90
  4. by Christopher David.
  5. First we start off with the introduction
  6. which continues the problem,
  7. the background,
  8. the methodology
  9. and the resources.
  10. The background is geez employee
  11. attrition rate has increased
  12. to hire and train a new employee.
  13. It cost 80%
  14. of the person's salary.
  15. We have been asked to curate a model to predict
  16. reasons for employee Trish situation.
  17. G. Has highly trained employees
  18. that are hard to replace.
  19. This is why the increased cost of 80% of the person's salary
  20. to replace an employee.
  21. They are multifaceted business
  22. that runs different avenues
  23. of revenue streams
  24. that's going on to the problem.
  25. The problem is he has seen an increase in its employee attrition
  26. which leads to the following impacts,
  27. loss of experience employees.
  28. The increased cost of training new employees
  29. and time to train your employees causing loss of throughput
  30. the methodology
  31. in the methodology, we have the model type,
  32. the method
  33. and an example of a flow chart we're using
  34. first we go to the model
  35. model type logistic regression model is a model type. We use.
  36. This model
  37. is considered as one of the industry standards from pediatrician
  38. and the results can be easily to explain
  39. other models are available like the Random forest model
  40. but can get very difficult
  41. with more variables that are added.
  42. Also logistic regression works well
  43. when you have a binary system
  44. of zeros and ones which are attrition was either yes or no.
  45. Next is our method.
  46. The C. R. S. I. P slash DM method
  47. was followed while creating this model. This is an industry standard
  48. to run models
  49. professionally.
  50. The next is an example of a flow chart.
  51. So the trucks were created to ensure that
  52. there is a consistent process that was followed
  53. and data cleaning, data appropriation and data delivery.
  54. Our presentation
  55. moving away from the methodology,
  56. we next moved to resources.
  57. The reason resources to run this model,
  58. our HR data and employee resource to run the model,
  59. the HR data. We use a report that's already been created
  60. and distorted our HR warehouse.
  61. This report is updated each night
  62. and the report has the required information so no
  63. other reports would be needed to be generated.
  64. Next employee resources
  65. Reimported resources to run this model, it takes about one person.
  66. It takes about 3-5 seconds to run
  67. depending on the data size.
  68. No other
  69. employees or other systems will be needed to run this.
  70. Besides our studio
  71. moving away from resources
  72. that concludes our introduction.
  73. Next
  74. we move into
  75. our pilot plan.
  76. We use the current data provided by G. E H. R.
  77. To build a model plan
  78. The requirements to build a model
  79. where 70% accuracy or better.
  80. First we go into the results explained
  81. the results explain the pilot was his success.
  82. It was 88% accurate and was able to find the top reasons
  83. why employees choose to leave ge
  84. moving the results explained. We move into the results itself.
  85. The table below shows the most significant reasons on why people leave G
  86. as you can see.
  87. There are some that we are directly responsible for
  88. and some
  89. that we are not directly responsible for.
  90. One that we are directly responsible for is how often our employee travels.
  91. And you see at the list
  92. frequently seems to have a higher attrition rate.
  93. Then
  94. not traveling at all.
  95. 1/2 that we don't have direct influence our
  96. the distance from home.
  97. How far are employees leave from home?
  98. So a balance should be created
  99. when changing HR guidelines are adapting guidelines
  100. to the model results.
  101. The next is you can see the ROC curve
  102. in a rock curve. The area under the Roc curve was
  103. 0.8684,
  104. Anything over .5 shows that the model is a good fit
  105. And as you can see, we're at .8
  106. moving
  107. from directive
  108. and we then moved to the confusion matrix.
  109. If you should make sure it tells us how accurate we are.
  110. And as you can see, we are 88% accurate in this model
  111. For a pilot phase
  112. and test you know, building our model 88% is a good rate,
  113. which means the employee the GE's requirement
  114. For over 70
  115. moving from the pilot plant.
  116. We then move into
  117. our testing phase.
  118. Since our pilot was successful, we decided not to modify our model,
  119. they go straight to testing,
  120. which means we were using all the variables
  121. that were provided by the HR spreadsheet.
  122. Again, we go into the results, explained
  123. results of Swain
  124. we we tested our model and found it was equally as accurate.
  125. Is there a testing model?
  126. The results
  127. show the same results as we got under testing model
  128. and again
  129. some of the variables are under control and
  130. some of the variables are not under control.
  131. And for this under our control
  132. we need to look at the job sales
  133. representative or representatives of sales
  134. because that has a higher attrition rate than other types
  135. of job roles that we have at G. E.
  136. one that is not under control
  137. is the total working years.
  138. We cannot, you know,
  139. in our control is not how many hours or years our employees work
  140. moving. Next is the roc curves.
  141. You can see a rocker did drip a little at 0.8178
  142. But it is still within the .70 that we have been
  143. asked by ge to make sure our model is accurate.
  144. Our confusion Matrix
  145. did say the same.
  146. Thanks.
  147. The surrounding was a little higher at 89% accurate.
  148. So this model is a good fit for G E s employee attrition.
  149. Moving from the testing phase,
  150. we then
  151. we'll move into
  152. the stakeholders.
  153. So I G which is a multifaceted company. There are a lot of stakeholders.
  154. First is our Ge managers.
  155. Team managers need the output of the model in order to have steak conversations
  156. with their employees.
  157. The output will give them topics to inquire
  158. about within with their employees.
  159. So
  160. what does that mean by state conversations. The state conversation is
  161. when you talk to your employee kind of as a sales representative
  162. going, I understand that
  163. over time is an issue or travels an issue.
  164. They can talk to the employee to understand how they can get
  165. together and make that employee's job involvement and job connection to G.
  166. E. S. Plan. Better.
  167. This will help our employees that want to stay
  168. and maybe even recruit other employees.
  169. The next is the HR department.
  170. So the HR Department has two different facets.
  171. The HR will use the output from the
  172. model to determine what guidelines would be changed.
  173. Student employees leaving and in some cases like
  174. ge the HR can do the hiring which would
  175. mean they have to also find higher and
  176. understand how to train new employees for the business
  177. moving from the HR department we have the I. T. Department.
  178. The I. T. Department not only needs to know how to run the model
  179. but they also need to know how long it takes the model to run.
  180. Another thing that the I. T. Department is responsible for is making sure that our I.
  181. T. Systems can handle the amount of people working and also deactivate and activate
  182. employees accounts.
  183. Then we move into an employee themselves.
  184. The employees are the most important that would benefit from this model
  185. because of the whole purposes model
  186. is to entice employees to stay.
  187. So not only does the employee when they leave give us the data of why they left,
  188. but we also need to be seeing how we keep our employees with this model
  189. in this model.
  190. Once we adapt the guidelines
  191. will help us entice our employees to stay at ge
  192. moving away from the stakeholders.
  193. We then move into
  194. our invitation plan
  195. which we have modification rules.
  196. Results, explain results
  197. ROC curve and are confusing matrix.
  198. They don't modifications. Again, we did not modify the data set
  199. for the verification data set or any future data sets,
  200. the HR model or the HR spreadsheet that is
  201. record it every night
  202. and will be supplied to us.
  203. Can be directly entered into our our studio model
  204. and be able to be used to work on the model.
  205. The results explain what the verification data
  206. was. A model is trying to be more accurate than during the testing phase.
  207. The results again fruit at the same results
  208. as both during the testing and the training
  209. and as you can see
  210. right, we have the highest significant value on all values here.
  211. And these would be given to g as the top reasons why
  212. employees leave so that they can figure out or adapt their guidelines
  213. and how to entice their employees to stay,
  214. especially ones that fit in multiple of these categories.
  215. The ROC curve.
  216. There's .8619 showing this model is a good fit
  217. again over the .70 requirement
  218. for the 72% requirement
  219. From ge we are at 86
  220. And the confusion makes it sort of verification data
  221. as you can see we were 92.5% accurate.
  222. This number is well above what G. E. Is asking for
  223. as well as our model is able to predict
  224. All but 15 times
  225. Out of the 200
  226. Line items that were given us. So 200 employees that were given us
  227. this model is very accurate in helping ge to determine to retrain their employees.
  228. Next we go into
  229. our summary or our conclusions.
  230. The budget for the new data sets and the recommendations.
  231. First we're going to our budget.
  232. We know
  233. with the knowledge of Y G. E. Employees are leaving
  234. it's hard to modify guidelines to retrain included employees.
  235. This reduced the new higher budget allocation
  236. by keeping our employees and having to stay conversations
  237. and having guidelines that are most up to date
  238. where our employees are showing more jobs involvement and more job connection.
  239. The ease budget to hire new employees will greatly reduce
  240. G will be able to focus more on increasing
  241. their product to me and developing new ideas
  242. than worrying about hiring new employees.
  243. The new data sets.
  244. The new data sets
  245. can be easily used
  246. right with the R. Q. R. Code filing
  247. sets that have been entered into the model.
  248. It is
  249. the r script that is sent with this model is open
  250. to a new data set it just needs to be entered.
  251. Will also be showing I. T. Department and I. T.
  252. Representatives on how to add data sets to the model.
  253. To make it easy for future data sets to be entered
  254. recommendations.
  255. The model should be run once a month to see changes
  256. and why employees are leaving.
  257. The reason why the once a month was set
  258. was to ensure that any guideline changes by G by G E H R.
  259. Had time to filter through the employees
  260. changing a guideline today. You will not see the effect tomorrow.
  261. We need to allow time for the guideline change
  262. to filter through employees.
  263. We also suggest
  264. that a survey should be created for real time data on how guideline changes affect
  265. employees.
  266. This will allow G E G E H R. To see the change affected
  267. immediately.
  268. This survey can be handed to all employees
  269. and asked,
  270. we are about to change this guideline. How would you feel if we did a B or C.
  271. Another into another
  272. survey that could be created
  273. to help this model is an exit interview
  274. while HR does capture all this information.
  275. The employees should be allowed time
  276. too right
  277. how they feel and why are they leaving the company?
  278. Yes this will make it a little harder for G E H.
  279. R to sort through so many different writings
  280. but it does allow the employee to free flow and give
  281. us information that may not be captured in a closed,
  282. open, closed system
  283. or a close ended survey
  284. at the.
